Nurses have a critical role in providing compassionate care to those in need. Their ability to provide the appropriate care is highly dependent on the influence of the organizational factors such as support and culture. However, incidences such as nurse-to-nurse bullying have been shown to influence the health and well-being of the nurses negatively. Therefore, this paper examines the issue of nurse-to-nurse bullying and proposes a statement that can be utilized to address it.<\/p>\n
The selected practice problem in this project is bullying of new nurses by other nurses in the workplace. According to statistics, about 44% of nurses and 35% of other healthcare providers<\/a> have experienced peer bulling in the workplace in the UK. In Finland, 5% of 5000 hospital staffs reported to have been bullied. Nurses comprised 50% of the population that reported to have experienced peer bullying (Dellasega, 2009). Often, the perpetrators of nurse-to-nurse bullying are senior nurses, nurses who are established staff members or nurses on senior position (Wilson, 2016). There is also the fact that female nurses are highly vulnerable to bullying than male nurses are. Bullying is associated with significant health effects to the nurses. In terms of nature of bullying, male perpetrators, tend to use physical violence to bully others while female nurses utilize character insults, humiliation, rejection, exclusion, and trust betrayal (Butler, Prentiss & Benamor, 2018). According to Butler et al. (2018), nurse-to-nurse bullying increases the rate of turnover among newly employed nurses. The high rate of staff turnover is attributed to dissatisfaction with the job and low morale to undertake the assigned duties. Peer bullying also increases the risk of depression, declined productivity, and quality of nursing care (Al-Ghabeesh & Qattom, 2019). Several strategies have been proposed to address the issue of peer bullying in the workplace. One of them is providing education to the healthcare providers on consequences and ways of preventing peer bullying. This strategy increases their level of awareness and dedication towards creating environments that does not support peer bullying. Therefore, this project proposes the use of this intervention to address nurse-to-nurse bullying. It will be guided by the following PICOT statement;<\/p>\n In newly employed nurses, will the use of bullying educational programs targeting nurses reduce the reported cases of bullying within a ten-month period? <\/em><\/p>\n Three quantitative and three qualitative studies that relate to the PICOT question were selected for this review. The cross-sectional research by Asi Karaka\u015f and Okanli (2015) is one of the quantitative studies that was selected. It used data from 30 nurses to investigate the effect of assertiveness training on the mobbing experienced by the nurses in their workplace. The nurses received assertiveness training after which data was obtained from them. The findings showed assertiveness training to be effective in increasing their mobbing and assertiveness scores. Therefore, the researchers proposed the use of similar programs to address workplace issues such as violence and bullying. The research by Mansour and Mattukoyya (2019) is a mixed method study that utilized data from 42 newly employed nurses to investigate the use of preceptorship programs to develop assertive communication among<\/p>\n them. The researchers used cross-sectional survey to obtain data and analyzed the thematic comments of the participants using thematic analysis. The results of the research showed that preceptorship programs are effective in developing the assertive communication in newly employed nurses. As a result, it can reduce their experiences of workplace bullying and other forms of violence. The research by Crowne et al., (2017) used data from 20 nurse leaders to investigate the effect of emotional intelligence as well as leadership development program in promoting assertiveness. The data was analyzed using correlation analysis and t-tests where emotional intelligence educational development proved effective over leadership development in promoting assertiveness in nurse leaders. Therefore, the researchers recommended the use of emotional intelligence training programs to build knowledge and skills that will protect employees from workplace incivility.<\/p>\n The phenomenological research by Bolling (2019) used data from 14 enrolled agent managers to investigate their lived experiences related to upward bullying. The conversion of data into textual descriptions revealed that resources such as empowerment and training of the employees are effective in preventing upward bullying in organizations. These resources can be used to address the issue of nurse-to-nurse bullying in hospital settings. The grounded theory research by Barchard et al., (2017) investigated the nurses\u2019 understanding of the concept of courage in leading change and adding value framework. The data from 12 nurses revealed that the concept of courage influences their ability to respond effectively to situations they do not want to be in by taking risks and speaking up. Through it, courage can enable them overcome workplace issues such as bullying and violence. Lastly, phenomenological research by Roter (2016) investigated the experiences of nurses exposed to dysfunctional leadership in their organizations. The results showed that dysfunctional leadership increases the risk of undesired workplace behaviors such as bullying and violence. However, the participants reported that support system and structures such as those focusing on employee development could be effective in addressing it. Therefore, training could help in addressing the vices arising from dysfunctional leadership in hospitals.<\/p>\n The above review has shown nurse-to-nurse bullying to be a common phenomenon in the clinical setting. Its prevalence has adverse effects that include depression, reduced morale, stigmatization, and high staff turnover. Organizational factors such as culture appear to promote the vice in health organizations. Therefore, it is important to embrace interventions that would eliminate peer bullying to promote the health and wellbeing of newly employed nurses.<\/p>\n The first step of the evidence-based practice process is to evaluate a nursing practice environment to identify a nursing problem in the clinical area. When a nursing problem is discovered, the nurse researcher develops a clinical guiding question to address that nursing practice problem.<\/p>\n For this assignment, you will create a clinical guiding question know as a PICOT question.
