Leadership Style Reflective Essay

Nurse leaders play crucial roles in facilitating the success of their organizations. They influence nurses to embrace practices that would contribute to the realization of the organizational mission and vision. Nurse leaders should be aware of their strengths, weaknesses, and opportunities to explore for professional and personal growth. Therefore, the purpose of this essay is to analyze my leadership style based on different assessment tests. It also examines my preferred leadership style, its application, characteristics of effective professional nurse leaders, and leadership theories and styles.

Rationale and Brief Summary

I undertook an emotional intelligence test, big five personality test, and values profile test to determine my leadership style. I took the emotional intelligence test because effective leaders have a high level of emotional intelligence. They use it to solve organizational problems and influence the behaviors of those they lead. The big five personality test was taken to determine my personality type. Nurse leaders should understand their personalities and incorporate them in leading others in their organizations. Personality type also influences their approach to organizational issues. The values profile test was taken to inform my understanding and ability to work with individuals with diverse values, beliefs, and practices. The assessment showed that my emotional intelligence is 58%. I can easily keep in touch with my emotions. The dominant values in the values test were revealed to include social, theoretical, political, realistic, traditional, and aesthetic values. The big five personality test showed that I am an extrovert and sociable being. I scored 79% implying that I easy develop relations with others and am content in spending some time alone and working on individual tasks.

Leadership Style

The leadership that closely aligns with my philosophy of care is the democratic leadership style. Democratic leadership is an approach to leadership that recognizes the importance of participation in performing assigned tasks. Democratic leaders share their leadership with their followers. The followers play a proactive role in making decisions that influence them. Followers have the opportunity to express their ideas, concerns, and views on how to achieve the optimum benefit of a group or individuals (Gullatte, 2018). Democratic leadership also encourages open communication among the followers. Leaders guide followers in adopting best behaviors that would enhance the realization of the set goals and objectives. They also encourage equality in access to resources and responsibilities.  Democratic leaders utilize interventions that motivate followers and encourage innovation among them (Davis, 2018). I use most of the democratic leadership styles in my practice. For example, I encourage shared decision-making, innovation, open communication, and delegation of tasks to contribute to competency development. The things that appeal to me the most with democratic leadership include its focus on others, innovation, openness, and responsibility.

Incorporating Elements of the Leadership Style in Practice

I may incorporate the elements of the democratic leadership style as I exercise leadership in practice in some ways. One of them is through encouraging open communication. I will implement this leadership style by ensuring that followers have the freedom to express their issues, concerns, and ideas. Two-way communication between them, leadership, and management will be encouraged to build trust in undertaking organizational tasks. The other way in which I can apply the leadership style is by delegating tasks to the followers. Democratic leaders aim at building the competence in those they lead by assigning and delegating them some of the leadership tasks. The other way I may apply this leadership approach is by encouraging active stakeholder participation in the implementation of change. I will ensure that the adopters and implementers of change contribute to identifying the required strategies to achieve change outcomes. I will also encourage innovation by rewarding excellence (Hassanian et al., 2019). Therefore, adopting the above strategies will exemplify democratic leadership in my leadership roles in practice and the organizations that I lead.

Areas of Improvement

The assessment tests identified some areas of improvement that I need to consider as I develop my leadership skills. One of the areas is having a deeper understanding of my emotions. The assessment showed the existence of disconnection between my emotions and body needs. As a result, I have to work on understanding my emotions and their effect on my behaviors. I have to focus on interacting with other leaders to learn about their emotional intelligence to inform my abilities. The other area of improvement that I need to focus on as I develop my leadership skills in working with others. The assessment results showed that I have moderate skills in influencing the behaviors of those I lead. Therefore, I have to improve my influencing skills by participating in more leadership activities in my organization. I also have to enroll in professional development courses to increase my knowledge and skills in effective leadership in nursing practice.

Characteristics of an Effective Professional Nurse Leader

Effective professional nurse leaders possess several characteristics. One of the characteristics is a high level of emotional intelligence. Professional nurse leaders utilize their high level of emotional intelligence in making decisions, influencing change, and adapting to the dynamic changes in healthcare. Professional nurse leaders are also critical thinkers. They make decisions based on a consideration of facts that influence a clinical experience. They also utilize interventions that include multidisciplinary collaboration to make sound decisions in organizational management and patient care. Professional nurse leaders are also dedicated to excellence. They have the purpose and passion to achieve excellent outcomes in their activities. They utilize interventions that include performance measurement to determine the clinical effectiveness and relevance of the adopted interventions. Professional nurse leaders are also effective communicators. They are competent in utilizing listening and speaking skills to understand the needs of others and influence them (Gullatte, 2018). Therefore, the above characteristics make professional nurse leaders be able to implement solutions to actual and potential needs in healthcare.

Leadership Theories and Styles

There exist several leadership theories and styles. The theories include the great man theory, trait, behavioral, transactional, transformational, and situational theories. The situational theory focuses on nurses adapting leadership styles to a presented situation. The transformational theory focuses on a positive relationship between leaders and followers. Transactional theory entails the use of rewards and coercion to influence behavior. The environment shapes an individual’s leadership in the behavioral theory. Individual qualities contribute to leadership in the trait theory. Leaders are born in the great man theory. Leadership styles include autocratic, authoritative, pacesetting, coaching, and laissez-Faire leadership styles (Albert et al., 2020).

The selected leadership theory and style for comparison with my style are transactional leadership theory and coaching leadership style. Transactional leadership theory shapes nurse leaders by instilling them the understanding of the importance of rewarding performance. Nurse leaders also learn the use of punishment to influence behaviors when positive interventions fail to produce the desired effect. The coaching leadership style helps nurse leads form effective teams in their organizations (Hassmiller & Pulcini, 2020). They learn the use of interventions that include role modeling in leading interprofessional activities in their organizations.

Conclusion

Overall, leadership is important in nursing practice. Nurse leaders should be aware of their strengths, weaknesses, and opportunities for personal and professional growth. Democratic leadership style mostly aligns with my approach to patient care and nursing practice. The different leadership styles and theories inform nursing leadership and practice. Therefore, nurses should understand the best styles and theories that align best with their approach to care.

Health care policy can affect every level of care from organizations to patient care, with both positive and negative consequences. Recent legislature on women’s health has proven that policy will affect women’s health at varying levels and is a demonstration of how being out of touch with needs of patients can and will have a tremendous impact. Ford-Gilboe, et al. (2018) states that the use of equity-oriented healthcare at a policy level improves patient’s health especially those living in marginalized conditions.   Healthcare policy can improve process’s, have a major impact on health and well-being, promote health and work on disease prevention. Health Policy has presented Healthy People 2030 with multiple items for review but two areas for policy change one being increasing the proportion of people with fluorinated water along with increasing the proportion of people whose water supply meets the Safety Drinking Water Act Regulations. When looking at policies regarding womens health care decisions these decision affect how health care organizations treat and report cases, can increase the safety and health of women. Regarding safe drinking water organizations may be seeing health issues from individuals improve as they have access to safe and clean drinking water and in such may have reduced healthcare costs.

As advanced practicing nurses there are several ways we can serve as advocates and address health care cost. As nurses we are often found in situations that we need be inventive in our ideas to cut cost. Nurse leaders we gather data from our direct patient care staff and come up with projects that are meant to improve the health of our patients. Influencing reduction in cost, nurses are often vocal against unnecessary treatments, services and medication. Nurse leaders serve as a conduit to leaders and board of directors to serve on methods to improve health, advocate for patients and families and bring methods/projects that can help reduce cost. Nurse leaders can pull on data and reporting from direct reports to formulate what immediate needs are present. In a prior role the case manager director worked with a locale DME provider to have certain items on stock such as front wheeled walkers. One issue that arose was the walkers “walking” away without proper documentation with careful review of the cause it was other disciplines that had an assumption they could be freely taken and did not realize the financial impact to the organization. All walkers were billed to the patient’s insurance and were being offered as a way to reduce patient’s wait time out of the facility. The director had to relocate all the items to a locked area that only certain staff had access too. All items had to be accounted for and documentation with signatures turned in to assigned staff.

To me management is someone who is there to control. Leadership is someone who wants to change things. I think it is important that those in management be educated with a masters degree or beyond. I know that I just started my masters degree, but I have already learned a lot more about the difference between leadership and management. I think that knowing the difference will help me as an advanced practice registered nurse (APRN) incorporate both. By incorporating both, it opens up my possibilities to lead through transformational leadership where I can empower not only myself but everyone around me to be their very best version of themselves (DeNisco, 2024). I think in my current role as a bedside nurse that I do a bit of both. For example, when talking to patients there is a lot of unknown in the day to day of being in the hospital, and learning how to manage expectations and controlling emotions as much as I can will always make my day better. Taking a little more time to talk to the disgruntled patient or family member will always make my day better just by being truthful that we do not know a lot but I can give you X, Y, and Z information. I can lead the patients and family members by always having a smile on my face and being honest. Patients and their family members tend to lead by example so if you are honest and up front about maybe not knowing something and being vulnerable, that can open up their vulnerable side and make the relationship better.
