The summary of my work environment assessment was that a few qualities the organization does have would be opportunities for career advancement, there are endless ways to learn and grow within the organization, and there is mutual trust and respect among the multidisciplinary teams. The organization holds regular conferences that employees can attend, and a significant amount of time and money goes into training employees in the area where they are hired to make them experts in their field. The organization promotes teamwork and building trust among the staff members to promote safe and competent patient care.
The areas of improvement are as follows: shared vision, employee satisfaction, competitive salaries/benefits, and employees recommending the organization to others. The area of shared vision needs to be emphasized as most of the employees do not know what the organization’s core values are. This leads to individuals providing care with different motivations in mind. Employee satisfaction used to be high until recently with the pandemic. Staff ended up working long hours without a choice and pay increases ended up being lower than the average, causing employees to seek employment elsewhere and/or leave the healthcare field completely. Since all the above have occurred staff have not been satisfied with the organization and have stated that they would not recommend the organization as a great place to work as they once did in the past.
How Civil is my workplace?
Overall, my workplace is very civil. The areas that need improvement are superficial compared to the areas in which the organization has strengths. The organization allows individuals to work in a calm and trusting environment. Providers, nurses, HUCs, and PCAs are all treated with respect and can work together. All team members can ask questions and not feel inferior but instead are treated with respect knowing that asking questions is a way to provide safe and competent care. The organization does need to improve the area of salaries and compensation. Unfortunately, the organization does not pay as much as other organizations, and compensation for certifications is not given when other organizations offer compensation. This can and does lead to some conflicts among managers and employees at times. Most employees recognize that no workplace is perfect and choose to remain silent about the issue. I believe the DESC model would be beneficial to resolve this conflict (Clark, C., M., 2015). The DESC model stands for D: Describe the specific situation, E: Express your concerns, S: State other alternatives, and C: Consequences stated. This model is used to address conflicts (Clark, C., M., 2015).
Situation of incivility
A situation of incivility in the workplace that I have experienced was when a provider told a nurse to administer morphine to a patient when it was the wrong dose. The instructions were given over the phone so to be fair the provider could not see the actual medication and/or the box with the label on it. The RN continued to explain that the dosing was not correct and refused to administer the medication until it was verified. The provider ended up coming to the facility to verify the medication before it was administered. It turned out that the pharmacy made a mistake and sent the wrong dose to the patient. The provider apologized and thanked the RN for being so thorough. This just goes to show how mutual respect, open communication, and being an advocate for your patient can literally save their lives. If the nurse had not felt comfortable and/or had respect from the provider this situation could have turned out way differently. It is imperative that leaders emphasize the importance of trust and conflict resolution so patients can receive safe care (Walden University, LLC, 2009a). Conflicts are unavoidable but can be limited by leaders emphasizing positive working environments that encourage mutual respect for others on the team (Piryani, R. & Piryani, S., 2019).

While there are different models to deal with non-civil conversations at work, it is hoping that the discussions with our team members will improve the existing wellbeing and reduce the incivilization levels during our monthly meetings.

Based on facts, our program policies would have a solid framework followed by all team members. It is helpful that successful techniques in other environments can be incorporated to develop our program correctly (Fischer, S. A., 2017). Civility means politeness, showing courtesy, the ability to control one’s emotions, and a respectful way of treating others. Civility at the workplace is a vital behavior an employee must exhibit in an organization; civilized behavior is interpersonal rules of engagement that dictate how people interact with each other civility is essential in the workplace. Civility is showing respect to another coworker at work. Civility at work brings about greater job satisfaction and a governable atmosphere. Civility has a relationship with improving morale and the spirit of teamwork.
When I look at my organization, there is a lack of civility and respect, resulting in a harmful environment. Lack of civility at work contributes to emotional exhaustion, sickness, burnout, and a high turnover. It causes chaos. Staffing levels and turnover negatively affect the quality of care in nursing homes (Cimarolli et al., 2022). The lack of civility at my organization serves as a basis for increased grievances. Nurses bully other nurses, causing depression and anxiety among employees. Bullying is a systematic sequence of behavior designed to erode, debase and humiliate others (Griffin & Clark, 2014). My organization cannot authoritatively say that employees are treating each other with respect, and my organization cannot say that they can effectively handle conflicts between employees. My organization cannot say they have an effective way of addressing lousy behavior among their staff.
Incivility I experienced at work
I experienced incivility when I got hired at a nursing home. Incivility among healthcare workers can create an unsafe working environment that can result in poor patient care (Clark et al., 2011). I have been bullied at work by other nurses. When I got hired, I did not know that some nurses were using the schedule/shift my organization was trying to give me as overtime. These old nurses try their best to frustrate me so that I can quit the job, and they can continue to enjoy their overtime, and the company continues to suffer high turnover and a bad image.
However, the new Director of Nursing, a transformational leader, addressed the issue and put the old nurses in order. Leadership is a position of influence, a process that takes place in a group setting, and it has to do with achieving goals that represent a shared vision (Riesch et al., 2023). In an attempt for these old nurses to sabotage my effort, they exhibited various deviant behavior with ambiguous intent to push me out of the facility. Their nefarious behavior included insulting remarks, dirty looks, and intentionally ignoring my input.
They do not want me to ask questions. However, they love querying me, telling our supervisor that they did not know my whereabouts when I just saw them a minute ago, talking to me using a condescending tone, talking about me behind me, trying to prove that they are competent at the expense of my image, accusing professional competence, displaying the silent accusation about professional competence, displaying the silent treatment. In this case, it is the old nurses that are being uncivil. Uncivil encounters in the patient environment can create uncertainty self- doubt, erode self-confidence, and affect the critical thinking ability of a nurse (Clark, 2019).
How the Incivility was Addressed
Incivility at work costs the organization plenty of resources, sometimes affecting its technical and logical problems. Bullying and incivility significantly affect employees psychologically (Alberts, 2022). At my organization, we recently had a good Director of Nursing, and she models good behavior. She did not make excuses, and she did not dismiss my concerns. She immediately agreed with my perception and believed what I said about other nurses’ attitudes. She discovered that the problem I pointed out could affect productivity and increase employee turnover. The director of Nursing held everyone accountable, and she addressed the issue. When I brought it to her notice, she called and talked to all the nurses involved without implicating me.
The director of nursing redefines acceptable conduct at work. Every time the director of nursing sees me coming to work, she always asks how I am doing and listens to my answer. The more she shows me she cares and is willing to listen to me, the more I share potential problems with her. My Director of Nursing utilizes her conflict resolution skills to address my problem.
